(paid every month) >Russia gives 200 tonnes of Gold to Ukraine (They have 2500 tonnes of gold reserves) >Water rights for Sevastopol/Crimea from Ukraine for 100 years >Most sanctions removed on Russia allowing Russia to trade with European countries again.
I think that is a fair deal everyone can get behind, best outcome for both sides.

Luhanks and Donetsk count roughly 6 mio combined. Even if you allow for some part of that to flee to western Ukraine, that's a sizeable population.
They will not go along with any deal that leaves them in Ukraine. Russia can't abandon them.
At this point, what would happen if you left them as part of Ukraine? The population would still be at the mercy of Kiev, protected by the same meaningless international conventions that didn't do shit in 2014 and failed to de-escalate this before it blew up in February.
At worst, this conflict will go on until everything east of the Dnepr gets carved out of Ukraine. The remaining Ukraine can join Nato and the EU - doing so it will have to give up its territorial claims. The Dnepr makes a decently defensive line. Instead of a neutral buffer, Russia gets a moat.
