I've heard that Japan and Germany kind of fucked up in WWII because they kept their fighter aces at the front until they died. If a U.S. or British pilot scored a bunch of kills he was hauled off to teach recruits. So there were fewer allied aces, but the idea was allied pilots would be on a whole better prepared than the enemy, and one can argue that strategy bore fruit.
I wonder if Russia learned that lesson. I hope they're rotating out frontline troops and using them to train / outfit fresh troops. It's something that Ukraine can't really do as well simply due to the difference in number of soldiers. Ukraine is at a much higher risk of battlefield attrition leading to a skill-drain leaving them with ineffective combat troops. If Russia plays their cards right their troops will actually get better and better on average.
